At Academy of Leadership Coaching & NLP, we have had the good fortune of working with top organizations around the United States and across the globe. One thing we have noticed with each of these opportunities is that many organizations seek ways to develop team members and retain talent within their businesses. Proper coaching tools help leaders create working environments in which team members shine, contribute, grow and take pride in offering a high caliber of work. We know that many people don’t operate at their full potential, and their work environment does not give them the opportunity to develop their tremendous potential.

According to the 10th Annual Coaching Survey produced by Sherpa Coaching, LLC, “internal coaching is on the rise. …four years ago, just seven percent of coaches were internals. This year, that number has risen to ten percent. That may appear to be a modest increase, but it is a relative rise of over forty percent. The number of internal coaches signing on to take this survey has doubled in recent years.”

There’s plenty of data indicating the positive impact that coaching can have on employee engagement, retention, optimizing performance and building up the talent bench. The power of coaching is not in question. However, how you choose to implement coaching into your organization needs to be designed specifically for your culture and you need to consider some important aspects, including

  • How you want to develop your corporate culture
  • The size of your organization
  • Do you want in the moment coaching skills for problem solving to be available to everyone within your organization?
  • How would you like your leaders to use coaching to inspire, motivate and develop their team
  • Will you designate key internal coaches or will this be an additional skill set for leaders and managers

The potential advantages to internal coaching in your organization include:

  • Cost savings — the company can save money by having internal coaches and developing key leaders to conduct coach training internally.
  • Convenience – It’s easier for employees to receive face to face in the moment coaching.
  • Professional Development — Managers and leaders have an opportunity to learn how to coach, share and model their learning
  • Building Your Corporate Culture – bringing coaching in-house demonstrates that your company values employee development.

However, there can also be drawbacks to internal coaching practices without the proper tools.

  • Confidentiality – Gossip within an organization can be a huge morale deflator. Similar to trust, employees might fear their issues could become a grapevine topic.
  • Trust issues – Team members may not be as transparent or trusting of a coach from within the organization, fearing it could have a detrimental impact on their job.
  • Limited view – Coming from an internal perspective, it can be difficult to separate from what are sometimes, bad habits or lack of vision.
  • Training – Having the proper training is key to being a successful internal coach.

If your company has made the decision to implement an internal coaching program, here are some basic guidelines to consider.

  • Clarify the meaning of coaching and the boundaries around confidentiality among key stakeholders.
  • Create ways that “small wins” in your coaching program can be acknowledged to encourage those who are eager to grow and receive coaching.
  • Use coaches certified by the International Coach Federation (ICF) or by an approved coach training organization, ICF is the global gold standard. The 2016 Ridler Report shows that over 68% of organizations in this extensive study, are now requiring coaches to have individual certification and credentials with professional bodies.

Integrate internal coaching with your external coaching team. Use internal coaches for lower level leaders and/or independent contributors, while dedicating external coaches for senior level management.
